What does "neurodivergent" mean — and why should employers care?+
Neurodivergent describes people whose brains process information differently from what's considered typical — including autism, ADHD, dyslexia, dyspraxia, and related profiles.
Employers should care for a straightforward reason: this is one of the most underused talent pools in the workforce, and the companies that have learned to work with it well are seeing measurable, documented returns. Disability:IN projects that the global workforce will be 40% neurodivergent by 2040.[1]
So this isn't a niche population you occasionally accommodate. It's a large and growing share of the people you already employ.
The question was never whether you'll have neurodivergent talent on your teams — it's whether your organization is built to use it.
What does the actual research say about neurodivergent employee performance?+
The data is consistent across very different companies and roles.
JPMorgan Chase found that professionals in its Autism at Work initiative made fewer errors and were 90–140% more productive than colleagues in comparable roles.[2] Harvard Business Review cited these results in "Neurodiversity as a Competitive Advantage."[3]
Deloitte reports that teams with neurodivergent professionals in some roles can be up to 30% more productive overall.[4]
SAP and Microsoft both report retention above 90% in their neurodivergent hiring programs, and EY's neurodivergent teams have generated close to $1 billion in value.[5]
These aren't outliers. They're what happens when capable people are put in the right roles, with the right structure around them.
We have good intentions around inclusion — why isn't that enough?+
Because good intentions create welcome, and structure creates performance.
The companies seeing the strongest results — JPMorgan, SAP, Microsoft, EY — didn't just hire differently. They built deliberate systems of support around the way their people actually work.[5] Without that, even well-meaning organizations end up with neurodivergent employees in the wrong roles, managed in ways that create friction, missing the scaffolding that lets them perform. The underperformance that follows gets blamed on the person instead of the process.
Here's the shift that matters: you're not making exceptions for a few people who don't fit. You're building for the range of minds you already employ. Inclusion without structure is a good starting point. Structure is what turns it into a competitive advantage.
If neurodivergent employees are so capable, why are so many unemployed or underemployed?+
That's exactly the right question — and the answer isn't about capability.
Unemployment among neurodivergent adults runs far higher than for the general population — by some estimates as much as eight times the rate of people without disabilities.[6] And credentials don't close the gap: autistic adults with college degrees face some of the highest unemployment of any group, despite being qualified for the work.[7]
The reason isn't talent. It's that most hiring processes screen for social performance rather than job performance, and most workplaces are built around neurotypical communication styles and defaults. Exceptional people get filtered out before they ever get the chance to perform.
That's not a talent problem. It's a systems problem — which means it's fixable.
Is there a specific advantage for neurodivergent employees in AI-driven roles?+
Yes — and it's becoming one of the most important talent differentiators of the decade.
Neurodivergent thinkers often excel at pattern recognition, sustained focus, logical reasoning, and anomaly detection — the exact competencies that drive performance in AI, data, cybersecurity, and quality assurance.
UiPath found that neurodiverse workers were 150% more productive at AI data labeling and model training than non-neurodiverse peers.[8]
The 2025 EY Global Neuroinclusion at Work Study — the largest of its kind — found that neurodivergent professionals report specialist- or expert-level proficiency in the fastest-growing workplace skills, AI and data among them.[9]
In an era when every organization is racing to build AI capability, that's not a niche strength. It's a strategic one — and it's often already inside your workforce, unrecognized.
